People & Leadership Strategy for SMEs

Coventina Consulting was created to give growing service businesses access to the kind of strategic people thinking that, until now, has mostly been available to larger organisations.

We work with owners and MDs who have built successful businesses — and who now need the people, leadership and organisational capability to take those businesses to the next level.

Our central philosophy is simple: build autonomy, not dependency. That means building teams and organisations that can make decisions, solve problems and perform — without everything coming back to the owner.

We don’t start by asking what training you need. We start by asking where the business is going — and what’s standing in the way.

People challenges in a growing business rarely have a single cause. They are usually a combination of structure, roles, skills, management capability, accountability and culture. Understanding which combination is affecting your business is where we begin.

Our approach follows a clear path:

Diagnose.

Understand where the business is today, where you want it to go, and what people or capability issues could prevent it getting there.

Design.

Build a practical solution — whether that’s a people plan, a leadership development programme, a succession framework, or something bespoke.

Build.

Implement and embed what the business needs, transferring knowledge and tools into your own people wherever possible.

We don’t produce reports that sit on a shelf.  The emphasis is on practical change that makes a real difference to how your business performs.

The businesses we work with have usually already achieved commercial success. The issue is that the people, management structure and ways of working have not developed at the same pace as the business.

Our clients typically come to us at one of two points:

Growth — the owner wants to scale, but recognises the business can’t simply carry on doing things the same way with more people added.

Step-back / succession — the owner wants to work fewer hours, develop future leaders, or begin planning for a handover or exit. The business needs to become less dependent on them and on other key individuals.
